Most manager plans pay an override on team bookings, which means one hero rep can carry a manager whose other seven reps are failing. They also set manager quota as the sum of full rep quotas, so every new hire makes the manager's number harder in a year they cannot help. How to use it

    Build manager quota from ramped rep quotas

    Sum each rep's quota for the months they are on the team, at their ramp level. A manager who hires two reps mid-year should not carry two full annual quotas.

    Add a breadth measure

    Pay part of variable on how many reps reach a threshold, not only on team total. It rewards coaching the middle of the team, which is the manager's actual job.

    Decide vacant-seat rules in advance

    Say whether a vacant seat's quota stays on the manager's number and for how long. Unwritten rules here produce the most emotional manager disputes of the year.

    Do not credit managers for personal deals

    A manager who closes deals personally to hit a team number has stopped managing. Credit any deal a manager works to the rep who owns the account.

    Match timing to the reps' plan

    Pay the team measure on the same period as the reps, usually quarterly, so managers and reps are pulling on the same numbers at the same time.

How are sales managers compensated?

Typically a base salary plus variable pay tied to their team's bookings against a team quota, often with a secondary measure such as how many reps hit quota. Pay mixes near 60 / 40 or 70 / 30 are common starting points.

Should sales manager quota equal the sum of rep quotas?

It should equal the sum of ramped rep quotas for the months each rep is on the team. Some companies discount it further to account for over-assignment. Either way, write the method in the plan.

Should sales managers get commission on their own deals?

Most operators say no. Crediting managers for personal deals pulls them away from coaching and creates conflict with reps over accounts. Credit the rep who owns the account instead.

What happens to a manager's quota when a rep leaves?

Decide it in the plan. A common approach removes the departed rep's quota from the month the seat is vacant and deals with slow backfilling in the manager's performance review, not their pay.
